包容性领导对下属心理安全感的影响研究——兼论高质量关系的中介作用

Inclusive Leadership and its Effect on Subordinates' Psychological Security——An Analysis of Mediator of HighQuality Relationships

摘要: 在企业管理中,过高的离职率严重影响企业的日常经营,同时让员工产生心理不安全感。以往的研究分析了包容性领导对下属心理安全感的直接作用,但未揭示两者之间关系的“黑箱”。基于关系协调理论,选取高质量关系作为中介变量,对来自15家企业的220份有效问卷进行分析,探索包容性领导对下属心理安全感的内在作用机制。结果表明:包容性领导对下属心理安全感具有显著的正向影响;包容性领导对高质量关系具有显著的正向影响,对共享目标、共享知识、相互尊重具有显著的正向影响;高质量关系在包容性领导与下属心理安全感之间起到中介作用,共享目标、共享知识、相互尊重在包容性领导与下属心理安全感之间起到中介作用。

Abstract: High turnover plays negative influences on enterprise management, and may cause psychological insecurity in employees. Previous studies have analyzed the direct effect of inclusive leadership on the subordinates' psychological security, but have not revealed the "black box" of the relationship. From the perspective of relationship coordination theory, this study chooses high-quality relationships as the mediator, focuses on the influence mechanism of inclusive leadership on the subordinates' psychological security. 220 valid questionnaires from 15 enterprises were used for statistical analysis. The conclusions of the study are as follows:(1)inclusive leadership has a significant positive impact on the subordinates' psychological security; (2) inclusive leadership exhibits a significant positive impact on high quality relationships, and on the shared goals, shared knowledge and mutual respect as well;(3) the high-quality relationships, and shared goals, shared knowledge and mutual respect functions as the mediator between inclusive leadership and the subordinates' psychological security.
